A Case Study: Dispatches from the War on Stress
Situation This article discusses the global effects of workplace stress. In this dayââ¬â¢s business world, employeeââ¬â¢s psychological health is overshadowed by the need to meet numbers and expectations. With a higher demand to meet goals, along with the increased pressure from competing firms, companies have been distinctively increasing employee workload; which in turn, produces a build-up of work-related stress for the employee. As a result, more cases of employee dissatisfaction and burn-out are amounting and becoming more apparent. Many companies are now tackling this growing issue of stress with different thoughts and methods to help reduce it for a more effective and happy employee. Key Issues Mark Ostermann, Chicago office of Boston Consulting Group. Mr. Ostermann was a case at which work-place stress has resulted in him to put excessive hours (60+) for a month and a half straight in order to finish a project. Luckily, the ââ¬Å"Red Zoneâ⬠police (a group created by the company to help with employee satisfaction) was able to intervene before the stress became unbearable. Not much later, Ostermann was within an action plan to solve his overwork problem. In no time, more people were added to his team to divide the work along with better managerial support. Renault automaker. In the course of five months, three engineers committed suicide who left notes stating about their unreasonable work-loads, immense work-place pressure, and humiliating criticisms in front of colleagues. Known for setting grand targets to boost sales, Renault has acknowledged the pressure put on their employees and committed a plan along with $10 million to alleviate workplace stress. In addition, the company began to train managers on how to avoid negative stress along with psychologists to help educate senior executives. The company also has put an effort to set up more places for socializing and relaxation. Problem There is no question that the workplace is a very stressful place. Most companies who are under a lot of pressure to meet goals are constantly striving to meet these achievements. As a result of the goals set by senior executives, the stress is burdened on the shoulders of the employees. The roblem is not work-stress, but the global lack of prevention of ââ¬Å"over stressingâ⬠and lack of knowledge in identifying and managing it. It is the case with Renault Automaker, when it took the deaths of three engineers due to work-related stress before setting a program to alleviate work-related stress. In the case of Mark Ostermann, adequate knowledge in identifying stress by the ââ¬Å"Red Zoneâ⬠team prevented further development of unwanted con sequences in relation to his project. Alternative Solutions Work-related stress is inevitable, but may be alleviated and contained to a minimum by doing implementing a number of programs. 1. Impose mandatory relaxation and social time during the work day. In the recent cases of Toyota Co. recalling vehicles for numerous ââ¬Å"manufacturing defectsâ⬠, part of the blame has been pointed towards the Toyota Japanââ¬â¢s work ethic (Holt 2010). Workers for Toyota Japan often put in 60+ hours per week, have shorter break times. 2. Provide better training for managers about psychological stress. Often the problem lies within the inability of managers to spot employees who are experiencing an extraordinary amount of stress. From the ability to realize work-stress to their ability to criticize others, added training can benefit the entire workplace. . Provide onsite programs geared toward stress management. Many companies have resorted to onsite programs to help with stress management (Clabaugh 2009). Resources vary from onsite massage stations, yoga lunch breaks, to onsite oil changes. Selected Solution Knowledge is power. It ensures that the more we know, the more we ca n manipulate it. Providing better training for managers about stress management and the effects of psychological stress can effectively reduce the amount of extraordinary stress on employees within the workplace. Companies strive to achieve higher goals and to get the most ââ¬Å"workâ⬠from the employees. Better training in stress management helps set reasonable goals as to maintain efficiency and prevent over-working. With better training, managers will be more likely to notice individual employees experiencing symptoms from over-work. Much stress from the workplace also comes from demeaning criticisms and fear of ââ¬Å"the bossâ⬠. Training for managers on effects of psychological stress can help managers choose their words wisely as to reflect the issue at hand without creating a stressful encounter. Case Questions 1. This case study describes various ways that companies try to manage workplace stress. Referring to the types of stress management strategies described in this chapter, which approaches are applied most and least often? In this case study, the strategy applied most is the provision of ââ¬Å"workplace de-stressorsâ⬠. General Mills provides in-house personal services to help maximize employee time with social and familial aspects of their lives rather than using off days to do errands. From this study, the least used is a survey method to assess stress as mentioned by IBM computers. 2. What stress outcomes are mentioned in this case study? What stressors are noted in association with these stress outcomes? One of the stress outcomes which was mentioned was suicide. Leading to suicide, the engineers left notes stating the insurmountable amount of stress burdened onto them by high workloads, high-pressure management tactics, humiliating criticisms, and exhaustion. 3. Some of the stress problems described in this chapter refer to winning or losing in performance management. Why would the risk of failing to achieve performance goals result in such serious stress outcomes? Most individuals strive for acceptance, especially in the work place. Failing to achieve performance goals brings about the feelings of inadequacy and humility for many. In most cases, employees strive to do their best at the expense of personal time and family in order to earn achievements in the work place. Human motivation Essay
Success is not what we get, success is what we achieve and this success we get from Motivation, whether you are appearing for final exams, you are a player or a singer or in Army fighting battles in the field, you will reach the pinnacle of success only if you are motivated. Motivation is your desire and your impulse, which can make you break the icebergs. The word Motivation was derived from the Latin word ââ¬Å"movereâ⬠, meaning to move. (Romando, 2007). There are many theories describing the humanââ¬â¢s tendency towards motivation; but here I am dealing with five theories, which influences and determines the human behavior. â⬠¢ Self Determination Theory â⬠¢ Humanistic Theory â⬠¢ Instinct Theory â⬠¢ Cognitive theory â⬠¢ Need Theory Every human being needs motivation to grow, which he attains from several sources like his own self -realization, listening to music, nature, Society etc. The influence of Society motivates the person towards actualization of their goals and allows them to make decisions. The self-determination theory has been into practice since last three decades and constitutes set of four mini theories, cognitive evaluation theory, organismic integration theory, Causality orientations theory and basic needs theory. (Faculty at the University of Rochester, 2007). As Shapiro in 1981 said, ââ¬Å" The key issue for self-direction, is flexibility in psychological structures-the flexibility that allows ones attitudes to direct action towards the active achievements of oneââ¬â¢s aimsâ⬠. (Deci, M Ryan, 1985) Self Determination theory deals with the extent to which the inner tendencies of humans impel them for psychological growth and development, take most challenging tasks and integrate their life experiences for their satisfaction and fulfillment of their self. Although, these are natural tendencies, which determine and motivate humans but are only fulfilled by influence and support of the social environment. It is the society, which provides an individual healthy environment, nutrients and basic psychological needs enabling him or her to think and make choice independently and rationally. (Beck, 2003) Self- Determination permits the person to positively involve taking risks and incorporating in the social fabric of society. Especially for the persons with disabilities, self-determination acts as a medicine boosting their self-esteem. (Faculty at the University of Rochester, 2007) Another aspect to this theory is the value of risk taking. The self determined humans are also not devoid of risks too, their over confidence can take them on the downward slide of career path. External coercion, without giving independent thought too may affect humans psychologically and mentally. Humans also go by their instinct to accomplish a task or to move ahead in the journey of their life. Sigmand Freud and William James brought forth the instinct theory to capture the intricate nature of human beings. The inclination of humans to act and think emerges out from their soul. Their decision comes what their inner perception and inner self directs him to, for e. g. all the tastes and preferences of the humans come from their inner voice, which directs and helps the person to make choice. Scientists and Researchers have not yet come into any concrete evidence to support the instinct theory, yet it is true. Human beings going by the instinct avoids considering the cost of risk they might be subjected to. People neither make calculated move nor consider pros and cons rather they just jump into action what their inner instinct tells them too, which may not come out to be true. The value of risk taking is very high to the persons who are motivated by the inner instinct and its best example is death instinct theory propounded by Freud in 1920, whereby he stated that humans with their instinct go to the extent of loosing their will to survive. According to Freud, humans have two instincts: one is life-favoring instinct Eros, which in Greek means love and another instinct is Thanatos, which in Greek means death. It clearly shows that instinct theory is also risky. (Kastenbaum, 2007). If someone believes that ââ¬Å"Perception is everythingâ⬠, this means that he is cognitivist. (Heffner, 2004) Perception means to reorganize what the senses perceive into practicality. Your thoughts are your determining factor to take practical decisions and mould your emotions, behaviors and your whole personality. Cognitive theory depends on this perception. The theory states that by changing the thoughts, a person can change the moods, reduce tensions and anxiety and can develop good relationships. But thoughts can be deceptive too, and as said by Leon Festinger in 1957, ââ¬Å"There are always conflicts and discrepancies between thoughts and actions or between belief and actions and we will act to resolve conflict and discrepancies. â⬠(Huitt, 2001) The value of risk is imbalance between our thoughts and actions for e. g. personsââ¬â¢ thoughts would pronounce that smoking is detrimental to health, still he smokes this means he is conflict with himself. Every human being is born with his own personality and grows with his personality and has certain needs to be fulfilled, which motivates them towards the self-realization of their goals and for over all growth and development. The theory, which revealed this very perplexing nature, so intricately woven in humans is known by researchers and psychologists as Humanistic theory. Abraham Maslow (1908-1970) who came out with this theory too states that, ââ¬Å"All human beings has ââ¬Å"Hierarchy of needs to fulfill before becoming a self-actualized, fully able personâ⬠. (Mercury, 1999). Even Carl Rogers (1902-1987) echoed the views of Maslow and further stated that for development, a person requires an environment, which can give him ample scope for self-disclosure, recognition and understanding and without these even the healthy human being will fade, just like a tree which cannot grow without sunlight and water. The risk is as Rogers says people may face anxiety when they face the real situation, which can be contradictory. According to Critics, The humanistic theories are very optimistic, vague and are unscientific. (Mercury, 1999). Among all the theories, the most determining factor for the human beings are their needs, and the priority that humans show on their needs motivate them to lead their fruitful life. Maslow came up with a ââ¬Å"Hierarchy modelâ⬠on the basis of needs theory. These needs are psychological needs, safety needs, social needs, esteem needs and self-actualization needs, according to this hierarchy. (Huitt, 2001) Once one need is fulfilled, it will lead to another need. But according to the critics this theory has several drawbacks. One person can have several needs at the same time, and can over lap. It is not necessary that fulfillment of one needs may actually motivate a person, as it is a human tendency that fulfillment of one need instigates the person to pursue in the quest for the acquirement of another need, and in this pursuit many persons may resort to anti-social activities harming the society. All theories came out with the one basic fact that it is the individual himself only, who in true sense is a force behind his own success and failure. A higher level academic education is often not required for many blue-collar jobs. However, certain fields may require specialized training, licensing or certification as well as a high school diploma. Blue-collar work is often paid hourly wage-labor, although some professionals may be paid by the project or salaried. There is a wide range of pay scales for such work depending upon field of specialty and experience. The term blue collar has in the past implied a certain lack of worker education as well, but it is not the case nowadays. Today blue collar workers can be formally educated, skilled and highly paid. Compare and Contrast The benefits of using the formative evaluation include enabling the teachers to assess the students with what they need to do and adjusting in order to have a better lessons and activities. A study of rearrest, reconviction, and reincarceration conducted by the Bureau of Jail Statistics (BJS) in the 1990s on inmates released in 1994 showed that within three years, more than 50% of them went back to prison within three years from release. Thus, 73.8% of property offenders released in 1994 were rearrested within 3 years and so did 61.7% of violent crime offenders, 66.7% of drug offenders and 62.2% rate of public order offenders (2002). In 2000, 42% of 459,000 US parolees reoffended within 18 months from release (Serin, 2005). A parallel study of reoffending in the UK published by the Audit Commission (1996) revealed that most repeat offenders come from disadvantaged groups, which could entail homelessness, unemployment, drug use, mental and alcohol problems. A majority of the offenders are unemployed at the time of arrest. The youth group has a high rate of recidivism, most of who are out of school. Generally, most prisoners lack necessar y skills for employment (Audit Commission, 1996) Intervention should be applied both in the prisons and in the community. According to Ofsted (2009), education, training and employment are the best ways of reducing re-offence. Joblessness triggers some people to engage in crimes and join gangs to get money. Education and training for prisoners will provide them with important knowledge and skills, which will work to their advantage once they are released from prisons. Employment will be relatively easier and ultimately, reintegration into society. Being armed with the necessary education and training also reduce feelings of inferiority upon return to their respective communities. Difficulties in re-integration can cause depression and frustration and compel newly released prisoners to resort to recidivism. For the youth, this encourages them to seek the company of persons similarly situated, such as joining criminal gangs. Education intervention offers a chance for ex-convicts for a better life rather than engage again in criminality. Technical training is best for most prisoners because it is less academically oriented, but adult and juvenile prisons should receive the same level of education as those in mainstream schools. Judith Butler Response Essay Judith Butlers Beside Oneself: On the Limits of Sexual Autonomy is an extremely philosophical essay that asks many questions that challenges the reader to look within themselves to search for their own interpretation of what they believe the answer to be. The first statement that Butler opens with is, What makes for a livable world is no idol question. This statement almost seems like a question directed to the reader. I believe that people interpret what they believe would make their lives bearable differently. What I may seem bearable for my own life may be unbearable to anothers. It is up to the individual to decide for themselves. Butler continues by saying, It becomes a question of ethics when someone from a position of power decides what makes other peoples lives bearable. To me, the question of what makes my own life bearable is my family. Other people may have different responses to that question. It is not up to one person to decide for others what they can live and cant live without. I interpreted this concept to mean that no one should tell another person who they should love or what can make their lives livable because it is different for all of us. There is no simple answer, therefore no one should be in the position to tell other people how to live their lives. Butler finds something in common that we all share. We all grieve the lives of someone we have lost. We are all vulnerable to the pains and desires that our bodies feel for other bodies and we are all alike in that sense. Mourning is a feeling that everyone goes through when we lose someone and we all go through it in different ways. No one can tell you how to mourn or what is the correct way to mourn just as no one should tell you what makes your life livable. We all experience emotional ties to feel a sense of self and once that is taken away we lose a part of ourselves. Butler claims that we undo each other or else we are missing something. I agree that having close relationships with people make us weaker. We are vulnerable when our feelings get in the way of our judgments. We find ourselves wanting to protect our loved ones with our lives and wanting to make sacrifices for them that we otherwise would not make for strangers. That is also what makes human ties and bonds so special. We have the ability to love passionately and grieve deeply. These extreme emotions are what make us human and make our lives worth living. No one person can say they have superiority over another because they live their lives how they see fit and correct for everyone else. Butler goes on to say that ecstasy is a way to view how we live besides ourselves. The notion of ecstasy is a way to describe our passion or grief. When politicians talk about rights for gays, lesbians and bisexuals, they are talking to the group as bounded beings who all share the same distinct qualities. Yes, they share the same lifestyles, but to look at them as a whole excludes what makes each individual unique and what passions and hardships tears them from their being. Our bodies are how gender and sexuality are revealed to others, but the categorizing of these specific groups of people excludes so much more information about them that we will never know. Butler is saying that we need to strive to get away from being subjected as just humans. This notion does not make much sense because our culture does not view this idea as a normal thought. In order to fully understand a group of people who have been stereotyped, you have to view each individual as not only human, but a being that houses a broad spectrum of emotions that leads to ecstasy that makes them feel beside themselves. There is so much to a person and we often find ourselves limiting their capabilities by subjecting them to a specific term. Butler is challenging the way society views people who have been stereotyped by explaining that there is much more to any given person than meets the eye.

Learning Theories and Cognitive Development Vygotsky, Bruner, and Dienes share the cognitive viewpoint of learning. Lev Vygotsky, a constructive theorist, viewed social and cognitive development as working jointly while building on each other. One of Vygotskys major contributions to understanding child development, is the concept of the zone of proximal development (Mooney, 2013). Vygotsky believed this concept to be the difference between what a child can accomplish on his own, and what he can do with the assistance of a teacher or peer. In conjunction with the zone of proximal development, scaffolding is vital to a childs development. In Vygotskys view, scaffolding is instrumental in the childs development of knowledge and skills (Shemmar Al-Thani, 2015). Vygotsky advocated for observation in promoting a childs development. Teachers become familiar with a childs development through listening and watching his behavior, in this way, a greater degree of learning occurs as the teacher is aware of what the student knows, and can relate it to learning new concepts. In Vygotskys view, social interaction promotes individualized thinking. Concerned with the process of learning and instruction, Jerome Bruners theory supports children learning through guidance and support. Similar to Vygotsky, Bruner believed instructional scaffolding to be vital to a childs cognitive development. In Bruners view, any student can be taught any subject regardless of his stage of development, given support is provided in the right way, at the right time (Choudhry, 2013). An advocate for discovery learning, Bruner believed learning to be an active process. Learners create new ideas or concepts based on existing knowledge. Bruners theory of learning was based on children learning through three phases of cognitive development in which he or she progresses: the enactive phase, iconic stage, and the symbolic mode (Choudhry, 2013). Focusing primarily on mathematics, Zoltan Dienes theory of learning includes applying teaching practices that consider childrens learning styles, and the rate their learning occurs (Gningue, 2016). Dienes theory includes the use of manipulative materials, games and stories. He believed at an earlier age than previously thought, children can comprehend complicated math concepts than previously assumed. Per Dienes theory, mastering a new concept is a process that evolves over time, and involves the child progressing through stages, or cycles of learning (Gningue, 2016). Vygotsky, Bruner, and Dienes Versus Piaget The work of Lev Vygotsky and Jean Piaget are often compared because they both acknowledged the participation of individuals in constructing knowledge; however, there are also differences in their schools of thought. Central to Piagets theory, cognitive development follows four universal stages, in which more sophisticated, and abstract thought increases. Piagets theory holds that stages occur in the same order, building on knowledge gained from the previous stage, and grouped according to age in which the childs abilities are classified. Vygotsky took the position that through adult assistance, a child is gradually capable of performing tasks without assistance. Development is a result of the childs interaction with assimilation and accommodation in which a balance between preexisting concepts and new information is attained, and new knowledge is constructed (Choudhry, 2013). Piaget thought that a child is actively involved in his learning, and learning was a result of the childs int eraction with his environment. Vygotsky also considered children as active participants in their learning; however, he focused on the impact of social interaction and language on a childs cognitive development, and believed personal and social experiences cannot be separated (Mooney, 2013). Another similarity of Vygotsky and Piaget, is their view on the importance of play in a childs development and learning. In contrast to Piagets stage theory of a childs development, Bruner believed children could learn any subject with the support and guidance of an adult. Bruner, like Piaget, saw children as actively involved in their learning process. Similar to Piagets stages, Bruners theory also consisted of phases of development in which children progress as they learn and develop. However, Bruners modes were interrelated, unlike Piagets specifically defined stages. Unlike Piaget, Dienes focused primarily on childrens learning and development of mathematical concepts. Dienes theory involves progressive stages to learning math, much like Piagets theory of cognitive development. Piaget proposed that children learn best from concrete activities, similarly Dienes theory also emphasized the importance of children learning through the use of manipulative materials (Gningue, 2016). Additional Theorists John Dewey was instrumental in developing theories regarding young childrens learning and development. In agreement with Piaget and Vygotsky, Dewey saw the child as an active part of his learning process, and learning as child centered, and interactive (Mooney, 2013). Dewey believe the childs social world and community to be vital to his development. Dewey emphasized the role of the teacher in observing students to understand what kind of experiences they were interested in, and plan curriculum to help children understand his or her world. Maria Montessori developed a child centered approach to learning. She believed children learn skills, including language, naturally from his or her environment, and placed emphasis on preparation of the learning environment (Mooney, 2013). Montessoris work suggests that the most critical time of learning is during the first years of life, and learning comes through manipulation of the environment and training of the senses (Platz Arellano, 2011). Montessoris curriculum was based on the philosophy that educators should be passive but provide guidance as children are active participants in their learning process. John Locke saw children as a blank slate in their nature and ability to learn (Platz Arellano, 2011). Childrens nature and learning are influenced by their environment, and their early experiences had a lasting effect on their future. Locke also saw children as individuals who should be raised based on their individuality and taught according to their individual needs (Platz Arellano, 2011). Lockes view supports teaching children to read as soon as they learn to speak. Credited with the development of kindergarten curriculum, Froebel saw the importance of using play as a teaching strategy for young children. Froebels play curriculum did not include instruction on reading, writing, or counting (Platz Arellano, 2011). Play, games, and songs are vital to developing attitudes of cooperation and self-control in children. Leadership is also interconnected with other management functions such as planning, organizing, communication, motivating, coordination and controlling. There had been various confusions in the concept of leadership starting from definition of leadership till theory and approaches of leadership. Many researchers of management concepts such as Max Webber, Mary Parker Follet, F.W Taylor etc. have lead to serious development of leadership concept. The concept of leadership had been researched by various researchers leading to various findings. Findings such as leadership theories, approaches or styles had been analyzed and it is interpreted and given below. Further, Leaders are born or made is a biggest argument of century. This is what the whole research argues to conclude. Leadership There had been various definitions researched by various researchers. The universal definition of leadership is working with and through people and influencing the behavior of people towards the achievement of common goals. Leading is a management function without which management cannot step into next function which will interrupt the total organizational job and performance. Leadership involves four element: Leader/Persuader. Follower/Persuadee. Situation. Communication. Leader Leader is a person with the ability to influence or persuade the behavior of his/her subordinates towards a common objective or task to which the leader is focusing on. Effective leader is a person who positively influence another persons behavior through effective approach or style relating to the leadership theory used which turns the behavior towards achievement of goals effectively and efficiently. Role of effective leaders There are twelve different roles that an effective leader performs and these twelve roles are categorized into three categories and its stated below: Create an Inspiring Vision Lead by Example Create an inspiring vision, establish shared values, give direction and set stretch goals. Manage change strategically, take risks, create change, lead change, manage resistance to change. Lead by example, practice what you preach, set an example, and share risks or hardship. Demonstrate confidence, win respect and trust without courting popularity. Empower, Inspire, and Energize People Be enthusiastic, inspire and energize people, create a positive work environment. Empower people, delegate authority, be open to ideas, have faith in the creativity of others. Communicate openly and honestly, give clear guidelines, set clear expectations. Empathize, be willing to discuss and solve problems, listen with understanding, support and help. Build and Lead a Team Use team approach, facilitate cooperation; involve everyone; trust your group; rely on their judgment. Bring out the best in your people, have common touch with them; coach and provide effective feedback. Permit group decision, help your team reach better decisions. Monitor progress, but dont micromanage, lead your team; avoid close supervision, do not over boss, do not dictate, lead team self-assessment. To further discuss, an effective leader acts as a :- Clarifier who listens, summarizes and makes things clearer. Coach who encourages others to develop skills. Facilitator who helps the group set goals, make decisions, choose direction, and evaluate progress. Delegator who helps each group member apply their talents and interests to the groups goals. Initiator who gets things moving. Manger who helps coordinate the parts of a project and keeps an eye on program. Mediator who helps resolve differences. Networker who connects people with people and people with ideas to move the project forward. Problem solver who suggests solutions and ways to get things done. Visionary who sees creative solutions, new directions and possibilities. It is identified six important roles are required during various changes occurring in the environment. Out of these various theories major eight theories are discussed below: Great man theory Trait theory Behavioral theories Role theory. McGregors Theory X and Theory Y. Managerial grid. Participative leadership Lewins leadership style. Likerts leadership style. Situational leadership style Hersey and Blanchards situational leadership. Vroom and yettons normative model. Houses path goal theory. Contingency theories Fiedlers Least preferred co-worker(LPC) theory Cognitive resource theory. Strategic contingency theory. Transactional leadership Leader Member-Exchange (LMX) theory Transformational leadership Burns transformational leadership theory. Bass transformational leadership theory. Kouzes and Posners leadership participating inventory. Great Man Theory This theory is brought by Thomas Carlyle in 1840s stating that The history of the world is but the biography of great man. This theory is informed with the assumption that leaders are born and not made. He also assumes that great leaders will arise when there is a great need and that this is power inheritance within men. The greatest critique or counter argument for this theory arose in 1860 by Herbert Spencer that You must admit that the genesis of a great man depends on the long series of complex influences which has produced the race in which he appears, and the social state into which that race has slowly grown. Before he can remake his society, his society must make him which says that great men are the product of their societies and their actions would be impossible without social conditions built before their lifetimes. This theory makes us see a great man as heroic person from birth which shows examples such as Napoleon, Shakespeare, Martin Luther, Mahatma Gandhi etc. the counter argument of Herbert Spencer is the one that helped this theory to be alive from its findings till date. Trait Theory Trait theory is major area of study on human personality. Trait can be defined as behavior, thought, emotions, etc. of people that differs among people and influence behavior. It can be described as behavioral act through which leadership style has been performed. It also has similarity with great man theory. Gordon Allports three tier model: Gordon Allport was the first researcher to come up with this theory in 1936. He described four thousand personality traits. He categorized these traits into three levels: Cardinal trait- traits that dominate an individuals whole life and person becomes to be recognized. These traits are rare. Central trait- these are general characteristics that form the basic foundations of personality. These are the major characteristics that is used to describe another person but not dominating as cardinal trait. Terms such as intelligent, honest, anxious are considered central trait. Secondary trait- these are the traits that are sometimes related to attitudes and often appear only in certain situations. E.g.: getting anxious speaking to a group. 16 Personality Factors: Then, Raymond Cattell reduced the number of main personality traits found by Allports list of four thousand to one seventy one by eliminating uncommon traits and combining common characteristics. Then using, a statistical technique known as factor analysis, he identified closely related terms and reduced his list to just sixteen key personality traits. This is known as sixteen personality factor questionnaire (16PF). The sixteen personality traits are openness to experience, conscientiousness, extraversion, agreeableness, neuroticism, self-esteem, harm avoidance, novelty seeking, perfectionism, alexithymia, rigidity, impulsivity, disinhibition, psychotism. Since its findings in 1949, it had been revised four times, once in 1956, then 1962, 1968 and in 1983. Eysenk three dimensions of personality: Hans Eysenk, a british psychologist developed a three dimensional trait model which includes: Introversion/Extraversion introversion involves focusing on inner experience while extraversion focusing attention outward on other people and environment. So, person with high introversion might be quiet and reserved while those with high extraversion might be sociable and outgoing. Neuroticism/Emotional stability This dimension is related to moodiness versus even-temperedness. Neuroticism refers to an individuals tendency to become emotional while stability refers to the tendency to remain emotionally constatnt. Psychoticism Individuals who are high on this trait tend to have difficulty dealing with reality and may be anti-social and manipulative. Eyesenk added this trait after studying individuals suffering from mental illness. Big Five Personality Trait Model: Big five framework of personality traits from Costa and McCrae emerged based on research findings of Eyesenk and Cattell. This emerged because Cattell focused on too many traits and Eyesenk focused on too few. This model focuses on five core traits that interact to form human personality. Those five traits are: Extraversion Agreeableness Conscientiousness Neuroticism Openness Many psychologist believe this model is not only universal but also have biological origins. Totally, trait theory was researched by various other researchers such as D.W.Fiske(1949), Norman(1967), Smith(1967), Goldberg(1981) etc. One of the famous research work is Stogdills trait research. Stogdill (1974) identified the following traits and skills as critical to leaders. Traits are: Ã Adaptable to situations Alert to social environment Ambitious and achievement-orientated Assertive Cooperative Decisive Dependable Dominant (desire to influence others) Energetic (high activity level) Persistent Self-confident Tolerant of stress Willing to assume responsibility Skills are: Clever (intelligent) Conceptually skilled Creative Diplomatic and tactful Fluent in speaking Knowledgeable about group task Organized (administrative ability) Persuasive Socially skilled McCall and Lombardo (1983) researched both success and failure identified four primary traits by which leaders could succeed or derail: Emotional stability and composure: Calm, confident and predictable, particularly when under stress. Admitting error: Owning up to mistakes, rather than putting energy into covering up. Good interpersonal skills: Able to communicate and persuade others without resort to negative or coercive tactics. Intellectual breadth: Able to understand a wide range of areas, rather than having a narrow (and narrow-minded) area of expertise. To be finally said that trait theory as great man theory follows the same phrase of Leaders are born, not made. The only difference it also includes an extra element of personality rather than looking it as a historic way. Behavioral Theory After the criticism of trait theory, many researched leadership in the form of behaviors, values etc. which lead to the behavioral theory that states behaviors of leaders pave way to learn and engage in leadership very easily. It also states that great leaders are made, not born. This theory focuses on actions of leaders, not on mental qualities. People learn to become leaders through teaching and observation. Under this theory there were two great studies: Ohio State University Study This study was conducted by a group of people from Ohio state university. They developed a list of one-fifty statements which was designed to measure nine different behavioral leadership dimension. The resulting questionnaire is known as Leaders Behavior Description Questionnaire(LBDQ). This was provided to students, administers, even to military personnel. The primary goal of the study was to identify common leadership behaviors. After analyzing the results, study led to a conclusion that there were two group of behaviors that were strongly correlated. These were defined as consideration(People oriented behavioral leaders) and initiating structure(Task oriented leaders). University Of Michigan Study(1950s) This study was led by Dr. Rensis Likert. This leadership study identified three characteristics of effective leadership. Two were which already found in Ohio State University study. Third dimension which was found in this study was participative leadership. Some of the theories that are categorized under behavioral theory are listed below: Role Theory Various researchers are involved in this theory. Some are Margaret Mead, Talcot Parsons and Robert k. Merton. But, this became famous through B.F. Skinner. Role theory states that followers are able to send their expectations of how their leaders might act and leaders also have expectations of their own roles and responsibilities of how to act to the situation. If the leader is so sensitive to people they may accept the followers expectation. This theory really states what the leader should do depending on situations. This might also solve conflicts and sometime lead to role-conflict. It shows that the way the leader acts in the normal life must be implemented when they are needed to act as a leader. This can be considered as an avatar or second life. The leaders who are role-playing may require their followers to act as they do. To be said in phrase Do as I do. This theory can take any style such as autocratic or sometimes democratic. This depends on the behaviorism of leader i.e. the way they look or the way they act etc. McGregors Theory X and Theory Y This theory was developed by McGregor in 1960s. This theory outlines the motivation need and behaviorism of leaders. Theory X outlines that leaders think their followers are lazy and doesnt want to work, they are who wants to ignore work as wherever possible. Leaders also think that they are responsible to restructure their followers through high restrictive supervision and a punitive atmosphere. This might lead to mistrust and cause diseconomies of scale in large business. Theory Y outlines that leaders think that their followers are ambitious, self-motivated and they know what their responsibilities and make themselves work to what they seek. This influences the leader that their only job is to make available a comfortable environment for workers purpose. This improves superior-subordinate relationship, participative skills, human resource development ability, conflict solving etc. Managerial Grid Managerial grid is also known as leadership grid. This is formed by Robert Blake and Jane Mouton in 1960s. It is a graphical portrayal that depicts two dimension of leader behavior; concern for people on y-axis and concern for production on x-axis. This grid ranges from low(1) to high(9), creating 81 different positions to which leaders style may fall. Five leadership styles that results in the graph are :- Indifferent or Impoverished Management (1,1) In this style leaders have low concern for people and production. Leaders use this style to preserve job and job seniority, and protect themselves by avoiding getting into trouble. The main concern of leaders is not to be held responsible for any mistake. Employees will have high degree of dissatisfaction, disharmony within group. Ineffective approach resulting ineffective operations and decisions for organizations.
